DRIVE: Why Some People Grow and Others StallDRIVE: Kenapa Sebagian Orang Terus Berkembang dan Sebagian Lagi Mandek
A practical framework for professionals who want to thrive in the AI era — from young and mid-career managers building momentum, to senior leaders pivoting into their next chapter.
The AI era is rewriting what makes a professional valuable: knowledge gets cheaper every year, while the ability to adapt and execute keeps rising in price. Yet companies spend more on training every year — and ninety days later, behavior has barely moved. The problem is not effort or budget. Growth depends on two things at once — how you think and how you execute — and almost every development tool only addresses one of them.
DRIVE names both and measures them together. This paper explains the framework in plain language, helps you find your profile — Dreamer, Doer, Driver, or Drifter — and gives you a practical playbook for each. One idea to carry through: capability sets your ceiling; DRIVE decides whether you ever reach it.
1The Pattern Every Manager Has SeenPola yang Pernah Dilihat Semua Manager
Two people join a company in the same batch. Comparable talent, same opportunities. Three years later, one has visibly compounded — taking on harder problems, bouncing back faster, getting measurably better. The other has plateaued: busy but not advancing, or bright but always stalling before the finish line.
Same starting capability. Radically different outcomes. If capability explained growth, this could not happen. Capability is a ceiling — it tells you how high someone could go. It says nothing about whether they will. Something upstream of skill decides whether skill ever gets built.
Kapabilitas awal sama.
The real question is not "how do we make people more capable?" It is: why do two equally capable people, given the same opportunity, grow at completely different rates?
2Why the Usual Tools Miss ItKenapa Tools yang Biasa Dipakai Meleset
The market is full of frameworks. Each one illuminates a fragment and goes dark on the rest:
- Personality tests (MBTI, DISC) describe your type — how you prefer to communicate and work. But type is stable. Growth is the variable we actually care about, and typologies hold it constant.
- IQ and aptitude tests predict the ceiling well and the trajectory poorly. The history of underachieving talent is written entirely by people who had the horsepower and never engaged it.
- Single-trait theories each capture one true thing. Grit explains persistence, but not whether you actually learn from the failures you persist through. Growth mindset explains why belief matters, but believing you can improve does not, by itself, set a goal or sustain effort for years.
- Teori satu-sifat masing-masing menangkap satu kebenaran.
The gap is the same every time: no widely used model connects how you think about your own growth to whether you execute on it. Mindset tools live on one side of the wall. Execution tools live on the other. You live on both sides at once — and fall through the crack between them.
3The DRIVE Framework: Two Pillars, Five FacetsFramework DRIVE: Dua Pilar, Lima Faset
DRIVE closes that gap by measuring both sides together. It rests on two pillars:
The Cognitive CatalystCognitive Catalyst
Are you ready to grow? The belief layer — what you hold true about your own ability and about failure. Beliefs don't produce growth directly; they gate it.
Apakah kamu siap tumbuh?
The Execution EngineExecution Engine
Do you actually convert that readiness into movement? Direction, self-regulation, and endurance — the systems that do the work when motivation runs out.
The order matters. Belief comes first because belief gates effort: someone who believes their ability is fixed will not spend the effort the engine requires, no matter how much technique you give them. But the reverse is equally fatal: belief without execution is potential energy that never discharges. Both pillars are necessary. Neither is sufficient.
Urutannya penting.
4The Five Facets — and the Questions to Ask YourselfLima Faset — dan Pertanyaan untuk Dirimu Sendiri
McKinsey publishes a well-known checklist of questions every CEO should be able to answer. The logic behind it applies long before the corner office: the discipline of honest self-questioning shouldn't wait until you're a CEO. So for each facet below, you get a plain explanation — and three questions to answer honestly. Count how many you can answer with a confident "yes."
Intellect Belief
Your core belief: is ability fixed, or can it be built? If you believe it's fixed, every hard task feels like a test of how much you have — so you avoid difficulty, because difficulty risks exposing a limit. If you believe ability is built, the same task becomes the mechanism by which you grow — so you seek it. This one belief sets the price you're willing to pay for challenge.
- When I face a task I might fail at, do I see a threat to my reputation — or a chance to grow?
- In the last three months, have I taken on something I wasn't sure I could do?
- When something is beyond me, do I say "I can't do this" — or "I can't do this yet"?
View of Failure
Closely linked, and measured separately: what does failure mean to you? Failure as debilitating — evidence you're not good enough, a signal to withdraw. Or failure as enhancing — information that sharpens the next attempt. These two views produce opposite behavior at the exact moment that matters most: right after a setback. Over a career, the compounding difference between pulling back and leaning in at every setback is enormous.
Terkait erat, tapi diukur terpisah: apa arti kegagalan bagimu?
- After a setback, is my first question "what's wrong with me?" — or "what do I change next time?"
- Setelah gagal, apakah pertanyaan pertamaku "ada apa denganku?" — atau "apa yang kuubah lain kali?"
- Can I name three failures that made me measurably better?
- Do I discuss my failures openly with my team — or quietly bury them?
Direction of Goals
Effort without direction is motion, not progress. This facet asks whether you set clear, meaningful goals that give your effort a vector. Undirected energy feels productive and produces little — it's the busyness that fills calendars and moves nothing. Direction is the difference between working hard and working toward.
- Can I state my most important goal this quarter in one sentence — with a clear definition of "done"?
- Do I know which weekly actions actually drive that goal — not just which meetings fill the week?
- Did last week's effort point at the goal — or just fill the calendar?
Regulative Ability
The capacity to manage your attention, effort, and impulses once the goal is set. It's the unglamorous machinery of doing the thing after the initial excitement has worn off. Goals declare where to go; regulation actually walks the distance — especially through the long middle stretch where no one is watching and the novelty is gone.
- Do I have a fixed time and place for my most important work — decided in advance, not in the moment?
- When motivation drops, do I have a system that keeps me moving anyway?
- Have I made the right action easy to start — and the distracting one costly to reach?
Endurance of Interest
The ability to stay committed to one direction instead of abandoning it for the next attractive thing. Endurance is what allows compounding to happen at all. The long game is lost most often not to one dramatic failure, but to quiet, repeated reallocation of attention — starting over, again, just before the returns arrive.
- Have I stayed with my current direction long enough to see compounding — or do I keep restarting?
- Is my goal connected to something bigger than the task itself?
- Can I see my progress — do I track it anywhere?
- Bisakah aku melihat kemajuanku — apakah aku mencatatnya di suatu tempat?
5The Four ProfilesEmpat Profil
The two pillars don't operate independently in real people — they combine. Each pillar can be strong or weak, which produces four recognizable profiles. Most people recognize themselves — or someone they manage — within the first sentence.
The Dreamer
Genuinely growth-ready — believes in their capacity, takes failure in stride, sees possibility everywhere. And does not ship. Ideas accumulate, plans get refined, the starting line keeps moving. The readiness is real; the conversion never happens.
Ide menumpuk, rencana terus dipoles, garis start terus bergeser. Kesiapannya nyata; konversinya tidak pernah terjadi.
The Doer
Ships, endures, produces visible output — and organizations over-reward it, which is exactly why it's dangerous. When a task threatens to expose a limit, the Doer accelerates past it into the next deliverable. The result: busy, productive, valued — and five years on, a more efficient version of exactly who they were.
The Driver
Growth-ready and converting. Drivers are not more talented than Dreamers or Doers — that's the crucial point. Same raw material, organized so readiness and execution reinforce each other. A destination, not a birthright.
Sebuah destinasi, bukan bawaan lahir.
The Drifter
The most misdiagnosed profile. It's tempting to see a Drifter as lacking talent — usually wrong. Far more often it's someone whose belief was crushed by an environment that punished early failure, and whose engine never got scaffolding. Not the absence of raw material; raw material that has been switched off.
Profil yang paling sering salah didiagnosis. Mudah menganggap Drifter kurang berbakat — biasanya keliru.
One warning before you self-diagnose: if you read the Dreamer and winced, then read the Doer and nodded along comfortably — read the Doer again. The comfort is the symptom.
Satu peringatan sebelum kamu mendiagnosis diri: kalau kamu membaca Dreamer sambil meringis, lalu membaca Doer sambil mengangguk nyaman — baca lagi bagian Doer. Rasa nyaman itu justru gejalanya.
Which one are you? Find out in 6 minutes.Kamu yang mana? Cari tahu dalam 6 menit.
Guessing your profile is exactly the kind of self-assessment a fixed mindset is good at faking. The DRIVE Mindset Assessment — the same diagnostic LeadLeap uses in corporate training — maps your five facets into an instant radar profile with a downloadable PDF report.
DRIVE-WPThe DRIVE Index is a formative self-reflection tool, not a normed psychometric instrument.
6What to Do About It — Facet by FacetApa yang Harus Dilakukan — Faset per Faset
One instruction governs everything here: do not work on all five facets at once. Your profile tells you which pillar is your constraint — your weaker one — and that is where the entire return is. A Dreamer who pours more energy into thinking, or a Doer who ships even harder, is optimizing the half they've already mastered while starving the half that's actually holding them back.
Satu instruksi mengatur semuanya: jangan kerjakan lima faset sekaligus.
Shifting the Cognitive Catalyst (I & V)Menggeser Cognitive Catalyst (I & V)
Beliefs don't change by being argued with. They change by being disconfirmed — by accumulating evidence the old belief cannot explain. Every tactic here manufactures that evidence:
- Pick tasks at your edge, and log the curve. Choose work that will likely go badly at first, and keep a simple record of performance across attempts. Watching your own improvement curve is the one piece of evidence a fixed belief cannot absorb.
- Change the tense, not the mood. Replace "I can't do this" with "I can't do this yet." This is not positive thinking; it's a factual correction.
- Ubah keterangan waktunya, bukan suasananya.
- Run a post-setback protocol. After a failure, write down three things before drawing any conclusion: what happened (the event), what it is not (a statement about your worth), and what it teaches (one adjustment for next time). The protocol converts a verdict into data.
- Jalankan protokol pasca-kegagalan. Setelah gagal, tulis tiga hal sebelum menarik kesimpulan apa pun: apa yang terjadi (peristiwanya), apa yang bukan (pernyataan tentang harga dirimu), dan apa pelajarannya (satu penyesuaian untuk percobaan berikutnya). Protokol ini mengubah vonis menjadi data.
- Build a failure résumé. List your significant failures and what each one produced. It makes visible the pattern the debilitating view denies.
- If you manage people: praise process, not outcome. "You found a smart way through that" builds the belief that ability is constructed. "You're so talented" teaches people to protect the label by avoiding risk.
Strengthening the Execution Engine (D, R & E)Memperkuat Execution Engine (D, R & E)
The engine facets are not beliefs; they are systems. They respond not to insight but to design — structures that make the right action happen without depending on motivation, which is unreliable precisely when it's most needed:
Faset-faset engine bukan keyakinan; mereka sistem.
- Define goals with a clear "done." Not "improve at X" but "X looks like this by that date." A goal you can't tell whether you've hit is not a goal; it's a mood.
- Separate lead from lag. The lag measure is the outcome; the lead measures are the weekly actions that drive it. You cannot will a lag measure — you can only execute lead measures. Hold a weekly direction check: did this week's effort point at the goal, or just fill the week?
- Pre-decide with if-then plans. "If it's 9 a.m., then I work on the goal for ninety minutes." Deciding once, ahead of time, removes the dozens of in-the-moment decisions where regulation actually breaks down. Regulation is mostly a design problem wearing a willpower costume.
- Set a minimum tenure before you switch. Commit to a direction for a defined period and refuse to re-decide inside it — a commitment device against your own future boredom, which will arrive on schedule and argue persuasively for starting over.
- Tetapkan masa minimum sebelum pindah haluan.
- Make compounding visible. Slow progress feels like no progress, and "no progress" is the story that justifies quitting. Track the curve, so the compounding you cannot feel becomes something you can see.
- Buat compounding terlihat.
7Becoming a DriverMenjadi Driver
A Driver is a Dreamer who built an engine, or a Doer who developed a catalyst. The two paths are not symmetrical:
The Dreamer's path — build the engine. Direction first, and foreclose: the Dreamer's defining move is keeping every option open, so the first discipline is subtraction — choose one direction and deliberately kill the others, at least for a fixed period. Then ship something small, weekly: you learn more from one mediocre thing released into the world than a hundred perfect things imagined. Then stay past the first plateau.
Jalur Dreamer — bangun engine. Lalu bertahanlah melewati plateau pertama.
The Doer's path — build the catalyst. This one is harder, for a reason worth stating plainly: the Doer does not feel the need. The output is real, the value recognized, and nothing in daily experience signals that growth has stopped. So the path can't begin with insight; it must begin with a chosen discomfort. Take a task that risks visible failure — and stay in it instead of escaping into the next sure deliverable. The Doer's hardest move is slowing down voluntarily; nothing in their environment will ask them to, which is exactly why it has to be chosen.
Jalur Doer — bangun catalyst.
The Drifter's path — scaffold first, then ignite. You cannot start with ambitious goals: a flattened catalyst rejects the possibility of reaching them. Start engine-first, externally supported: tightly scoped, short-cycle tasks with an unambiguous "done." Once real, completed micro-wins accumulate, log the curve and let the evidence start loosening the fixed belief.
Jalur Drifter — penyangga dulu, baru nyalakan.
Everything so far treats growth as an individual matter. It is not — entirely. Individual DRIVE passes through the filter of the organization around it. A highly developed Driver dropped into a regressive environment does not stay a Driver: they either flatten into a risk-averse Doer, or leave.
This is the uncomfortable half of the model for leaders: organizations routinely complain about a lack of drive in their people — while running the very structures that manufacture the behavior they deplore.
| FacetFaset | What it needs to expressYang dibutuhkan agar muncul | What suppresses itYang menekannya |
|---|---|---|
| I & V | Psychological safety — post-mortems that examine systems, not people.Psychological safety — post-mortem yang membedah sistem, bukan orang. | Blame culture: failure brings political damage. Forces Drivers to shrink into risk-averse Doers.Budaya menyalahkan: kegagalan berbuntut kerugian politis. Memaksa Driver menciut jadi Doer yang takut risiko. |
| D | Strategic transparency — clear, stable multi-quarter priorities. | Pivot culture: priorities lurch every quarter. Makes individual direction impossible.Budaya pivot: prioritas berubah tiap kuartal. Membuat arah individu jadi mustahil. |
| R | Real autonomy — ownership of time, free of performative meetings.Otonomi nyata — kendali atas waktu, bebas dari meeting performatif. | Bureaucratic trap: compliance tracking crowds out output. Starves self-regulation.Jebakan birokrasi: pelacakan kepatuhan menggusur output. Membuat regulasi diri kelaparan. |
| E | Incentives that reward long-cycle compounding.Insentif yang menghargai compounding jangka panjang. | Quarter-driven rewards tied only to 90-day returns. Truncates endurance.Reward kuartalan yang hanya terikat hasil 90 hari. Memotong daya tahan. |
The model also reads at the team level. A team weighted toward Doers ships fast and learns slowly — confident motion, sometimes off a cliff. A team weighted toward Dreamers generates excellent meetings and a thin shipping log. The manager's job, read through DRIVE, is not just to hire capability but to compose the distribution — and to develop each person along the path their profile prescribes, not a generic competency model.
The practical sequencing rule for leaders: before investing in developing individual DRIVE, audit whether the environment will let it survive. Building Drivers inside a blame culture is paying to manufacture capability the system is designed to crush.
9ConclusionPenutup
Capability sets the ceiling. DRIVE decides whether anyone reaches it.
Kapabilitas menentukan langit-langit. DRIVE menentukan apakah seseorang pernah menyentuhnya.
Talent investment underdelivers because it pours resources into capability while leaving untouched the two pillars that decide whether capability is ever engaged: the belief layer that gates effort, and the execution layer that converts it. Name both, measure both, and develop the weaker one in the order your profile prescribes — and growth stops being a mystery of motivation and becomes a system you can work.
The Dreamer, the Doer, and the Driver are not three kinds of people. They are three configurations of the same raw material — and the last one is reachable from either of the first two, by anyone willing to build the pillar they are missing. Start by knowing which one you are — the assessment above takes six minutes, and the code DRIVE-WP gets you in free.

Note on the DRIVE IndexCatatan tentang DRIVE Index
The DRIVE Index is the five-facet scoring behind the DRIVE Mindset Assessment. It is a formative self-reflection tool, not a normed psychometric instrument. It is designed to prompt structured self-examination and direct development effort — not to produce a clinical, diagnostic, or selection-grade score, and it should not be used for hiring, promotion, or performance decisions.
